From Workplace Experience to Turnover Intention: Unraveling the Effects of Physical Work Environment, Internal Communication, and Workload Through Job Satisfaction

Abstrak

This study examines how physical work environment, internal communication, and workload shape turnover intention through the indirect process facilitated by job satisfaction, addressing prior literature's tendency to treat these antecedents in isolation rather than within an integrated framework. A quantitative explanatory framework was utilized, drawing data from the entire workforce of PT. X, a Surabaya-based transportation company, comprising 60 employees across its operator, shipping, and driver divisions, selected through saturation sampling during the 2025 operational year. To evaluate the hypothesized relationships, Partial Least Squares Structural Equation Modeling (PLS-SEM) was applied using SmartPLS 4. Findings show that internal communication and physical work environment affect turnover intention mainly through job satisfaction, while workload exerts a direct effect largely independent of satisfaction. It implies that PT. X should pursue differentiated retention strategies, prioritizing workload management alongside communication and environmental improvements, rather than a single uniform approach.
